본 연구에서는 다국적기업의 지속적 성장을 위한 이론적 배경으로서 글로벌 조직학습 모델을 제시하였다. 다국적기업이론으로서 기존의 독점적우위론이나 입지우위론이 다국적기업의 동기나 생성을 설명하는데 초점을 맞추었다면, 글로벌 조직학습이론은 다국적기업의 지속적 성장을 설명하는 이론으로 볼 수 있다. 다국적기업의 경우 지식, 자원, 능력 등의 기업특유우위를 소유하는 것도 중요하지만, 글로벌 경쟁에서 지속적 우위를 유지해나기 위해서는 이들 특유우위를 기업 내부적으로 얼마나 공유하고 학습하는 것도 또한 중요하다. 이러한 관점에서 본 연구에서는 다국적기업의 글로벌 조직학습 몰입에 영향을 미치는 구조적 조건의 규명에 초점을 맞추었다. 본 연구에서는 다국적기업의 글로벌 조직학습 몰입을 모회사와 자회사들이 얼마나 다양한 경로를 통해 얼마나 체계적이고 빈번히 명시적 및 암묵적 지식을 글로벌 차원에서 학습하는 가로 정의하였는데, 그 몰입 수준은 다국적기업에 따라 차이를 보일 것이다. 본 연구에서는 다국적기업의 글로벌 조직학습에 영향을 미치는 구조적 조건으로 (1) 산업특유조건 (2) 기업특유조건 (3) 현지국특유조건 (4) 현지자회사특유조건 등 크게 네 범주로 구분하였다. 요컨대 구조적 조건에 따라 글로벌 조직학습 몰입도가 결정된다는 관점이다. 다국적기업은 구조적 조건 외에도 글로벌 경쟁에서의 글로벌 조직학습의 중요성을 인식하여 글로벌 조직학습을 촉진시킬 수 있는 실행적 조건, 즉 글로벌정보공유 또는 지식관리 시스템 구축, 순환근무제 도입, 그리고 동기부여 측면에서 보상 및 인센티브 제공 등의 제도적 장치 마련 등을 병행하는 것이 중요하다.
This study proposed a model of global learning organization as a theoretical background for the sustainable growth of multinational corporations. While the monopolistic advantage and location advantage theory as a theory of multinational corporations focus on the motivation or appropriateness of multinational corporations, the global learning organization model would rather focus on the sustainable growth of multinational corporations. It is not only important for multinational corporations to posses knowledge, capability, and resources, but also important to share and utilize those resources internally. In this regard, this study tried to identify the structural conditions influencing commitment levels of global learning organization of multinational corporations. Multinational corporations show a different level of commitment of global learning organization. In this study we categorized the structural conditions into four dimensions, such as (1) industry-specific conditions (2) firm-specific conditions (3) host country-specific conditions, and (4) subsidiary- specific conditions. While these structural conditions could play important roles in the determination of global learning organization commitment, multinational corporations, however, should devote their efforts to build a global knowledge management system, implement job rotation, and provide incentives in order to promote their global learning internally.
