본 연구에서는 학교장의 자율성, 학교장의 책무성, 교사의 임파워먼트 및 학교조직효과성 간의 인과관계를 규명하여 학교조직의 효과성을 증진시키기 위한 학교장과 교사의 역할을 살피보고자 하였는데, 연구의 결과를 요약하면 다음과 같다 첫째, 학교장의 자율성, 학교장의 책무성, 교사의 임파워먼트 및 학교조직효과성 간의 인과관계를 설명하는 가설적 경로모형의 적합도를 검증하고 변인들 간의 영향관계를 분석하기 위하여 공분산구조분석을 실시한 결과, 최종 연구모형의 적합도는 수용 가능한 수준이었다. 둘째, 학교장의 자율성, 학교장의 책무성 및 교사의 임파워먼트는 학교조직효과성에 모두 유의한 정적 영향을 미치고 있었다. 또한 학교장의 자율성은 교사의 임파워먼트에 유의한 정적 영향을 미치고 있었으나, 학교장의 책무성은 교사의 임파워먼트에 유의한 영향을 미치지 않는 것으로 분석되었다. 셋째, 학교장의 자율성은 학교조직효과성에 직접적으로 영향을 미칠 뿐만 아니라 교사의 임파워먼트를 매개로 하여 간접적인 영향을 미치는 것으로 나타났다. 그러나 학교장의 책무성은 학교조직효과성에 직접적으로 영향을 미치나 교사의 임파워먼트를 매개로 하여 간접적인 영향을 미치지는 않는 것으로 나타났다. 따라서 학교장의 자율성이 학교조직효과성에 미치는 영향에 있어 교사의 임파워먼트는 매개변수로서의 역할을 하고 있음을 알 수 있다.

The purpose of this study is to examine the causal relations among principals` autonomy, principals` accountability, teachers` empowerment and school organizational effectiveness. The study verified the hypothetical path model, and analyzed the direct and indirect effects of principals` autonomy, principals` accountability, and teachers` empowerment on school organizational effectiveness. The subjects of the study are 494 elementary and secondary school teachers. In order to verify hypothesized model fit and the effects of the variables of the model, structural equation model was applied using maximum likelihood method. The results of the path analysis show that principals` autonomy, principals` accountability, and teachers` empowerment affect school organizational effectiveness positively, It was found that principals` autonomy affect teachers` empowerment positively, but principals` accountability does not affect teachers` empowerment. The results also show that principal` autonomy has a direct effect on school organizational effectiveness, and has an indirect effect on school organizational effectiveness through teachers` empowerment. It was found that teachers` empowerment serves as a positive mediator to the effects of principal` autonomy on school organizational effectiveness. These findings of the study imply principal`s autonomy should be shared with teachers because teacher is one of the most important component of school effectiveness.
