이 연구에서는 학교장의 서번트 리더십, 교사 효능감, 학교 조직몰입 및 학교조직효과성 간의 인과관계를 분석하고, 학교장의 서번트 리더십이 학교조직효과성에 직접적으로 미치는 영향과 교사효능감과 학교조직몰입을 매개로 하여 간접적으로 미치는 영향을 규명하고자 하였는데, 연구의 결과를 요약하면 다음과 같다. 첫째, 학교장의 서번트 리더십, 교사 효능감, 학교조직몰입 및 학교조직효과성 간의 인과관계를 설명하는 가설적 경로모형의 적합도를 검증하고 변인들 간의 영향관계를 분석하기 위하여 공분산 구조분석을 실시한 결과, 최종 연구모형의 적합도는 수용 가능한 수준이었다. 둘째, 공분산구조방정식 모형에 따른 최종모형의 경로분석 결과에 의하면, 학교장의 서번트 리더십, 교사 효능감 및 학교조직몰입은 학교조직효과성에 모두 유의한 정적 영향을 미치는 것으로 나타났다. 또한 학교장의 서번트 리더십은 교사효능감과 학교조직몰입에 유의한 정적 영향을 미치는 것으로 분석되었다. 셋째, 학교장의 서번트 리더십은 학교조직효과성에 직접적으로 영향을 미칠 뿐만 아니라 교사효능감과 학교조직몰입을 매개로 하여 간접적인 영향을 미치는 것으로 나타났다. 이 연구의 결과를 통하여 학교장의 서번트 리더십이 학교조직효과성에 미치는 영향에 있어 교사효능감과 학교조직몰입이 매개변인로서의 역할을 하고 있음을 알 수 있으며, 교사 효능감보다는 학교조직몰입의 매개역할이 더욱 큰 것을 알 수 있다.

The purpose of this study is to examine the mediating effects of teacher`s efficacy and school organizational commitment on the relationship between principal`s servant leadership and school organizational effectiveness. The study verified the hypothetical path model, and analyzed the direct and indirect effects of principal`s servant leadership, teacher`s efficacy, and school organizational commitment on school organizational effectiveness. The subjects of the study are 1,785 elementary and secondary school teachers. In order to verify hypothesized model fit and the effects of the variables of the model, structural equation model was applied using maximum likelihood method. The results of the path analysis show that principal`s servant leadership affects teacher`s efficacy, school organizational commitment, and school organizational effectiveness positively, and teacher`s efficacy and school organizational commitment affect school organizational effectiveness positively. The results also show that teacher`s efficacy and school organizational commitment serve as positive mediators to the effects of principal`s servant leadership on school organizational effectiveness. In regard to the direct and indirect effects of principal`s servant leadership on school organizational effectiveness, the indirect effects through teacher`s efficacy or school organizational commitment as mediators are higher than the direct effects of principal`s servant leadership on school organizational effectiveness.
