윤리경영과 조직성과의 관계에서 직무만족과 기업이미지의 매개효과
The Mediating Effects of Job Satisfaction and Corporate Image on Relationship between Ethical Management and Organizational Performance

본 연구는 윤리경영과 조직성과의 관계를 분석한 것으로, 첫째, 윤리경영(최고경영자의 의지, 윤리경영시스템, 윤리경영교육, 윤리경영평가, 대외적 윤리 활동), 직무만족, 기업이미지, 조직성과간의 관계, 둘째, 윤리경영과 조직성과간의 관계에서 직무만족, 기업이미지의 매개효과를 검증하고자 하였다. 연구목적을 달성하기 위하여 윤리경영을 선포한 국내 5개 기업의 구성원 380명을 대상으로 한 실증 분석 결과, 윤리경영 하위변수 중, 최고경영자의 의지, 윤리경영교육, 윤리경영평가, 대외적 윤리 활동이 직무만족에 유의한 정(+)의 영향을 미쳤고, 최고경영자의 의지, 윤리경영시스템, 윤리경영평가, 대외적 윤리 활동이 기업이미지에 유의한 정(+)의 영향을 미쳤으며, 최고경영자의 의지, 윤리경영시스템, 윤리경영교육, 윤리경영평가, 대외적 윤리 활동이 모두 조직성과에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 또한 직무만족과 기업이미지도 조직성과에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 매개효과 검증 결과, 직무만족은 최고경영자의 의지와 조직성과 간에는 완전매개효과, 윤리경영교육과 조직성과 간에는 부분매개효과, 윤리경영평가와 조직성과 간에는 완전 매개효과, 대외적 윤리 활동과 조직성과간의 관계에서는 부분매개효과가 존재하는 것으로 나타났고, 기업 이미지는 최고경영자의 의지와 조직성과, 윤리경영시스템과 조직성과, 윤리경영평가와 조직성과, 대외적 윤리 활동과 조직성과간의 관계에서 모두 부분매개효과가 존재하는 것을 확인하였다. 마지막으로 본 연구결과를 토대로 효과적인 윤리경영에 필요한 경영 전략적 시사점을 제시하였다.

Recently, there is emphasized ethical management in domestic and abroad for the competitive power among the countries. Also ethical management is spread globally, requested many corporations for long term dimension. According these trend, domestic companies try to put into practice the ethical management. From these point of view, this study was accomplished. And the main purposes of this study are to examine the relationship among ethical management (will of CEO, ethical management system, ethical management education, evaluation of ethical management, external ethical activities), job satisfaction, corporate image, and organizational performance and to examine the mediating effect of job satisfaction, corporate image between ethical management (will of CEO, ethical management system, ethical management education, ethical management appraisal, external ethical activities) and organizational performance. For the purpose of this study`s goal, the 380 samples for this empirical study is collected from domestic employees of 5 different companies executing ethical management. The main characteristics of the sample are as follows (excluding missing data). It is that gender is male 212 (64.7%) and female 168 (33.3%), age is 20`s 61 (18.5%), 30`s 170 (51.8%), 40`s 80 (24.3%), 50`s 10 (3.0%), over 60`s 5 (0.6%), martial status is married 240 (74.0%), unmarried 40 (26.0%, type of industry is manufacturing 84 (25.6%), insurance 54 (16.4%), bank 66 (20.1%), security 52 (15.9%), public corporation 72 (21.9%), and executing duration of ethical management is less 5 years 52 (15.9%), over 5 years and less 10 years 190 (57.9%), over 10 years 84 (25.6%). And the test methods of the hypotheses are correlation analysis, regression analysis, and mediating regression analysis. The statistical package is used SPSS Win (18.0) program for the analysis of this study. The results of this study are as follows. First, there are positive effects of will of CEO, ethical management education, evaluation of ethical management, and external ethical activities on job satisfaction. Second, there are positive effects of will of CEO, ethical management system, evaluation of ethical management, external ethical activities) on corporate image. Third, there are positive effects of will of CEO, ethical management system, ethical management education, evaluation of ethical management, external ethical activities on organizational performance. Fourth, there are positive effects of job satisfaction and corporate image on organizational performance. Fifth, there are mediating effects of job satisfaction between will of CEO and organizational performance (full mediation), ethical management system and organizational performance (partial mediation), evaluation of ethical management and organizational performance (full mediation), external ethical activities and organizational performance (partial mediation). Last, there are partial mediating effects of corporate image between will of CEO, ethical management system, ethical management education, evaluation of ethical management, external ethical activities and organizational performance. Based on the results of this study, we suggested implications for business strategy and effective alternatives for ethical management of domestic companies.
