이 연구에서는 교사 리더십, 교사 효능감, 팀과 구성원의 교환관계(Team Member Exchange, 이하 TMX) 및 학교조직효과성 간의 관계를 규명하여 학교조직효과성을 증진시키기 위한 교사의 역할을 살펴 보고자 하였는데, 연구결과를 요약하면 다음과 같다. 첫째, 교사 리더십, 교사 효능감, 팀-구성원의 교환관계(TMX) 및 학교조직효과성 간의 관계를 설명하는 가설적 경로모형의 적합도를 검증하고 변인들 간의 영향 관계를 분석하기 위하여 공분산구조분석을 실시한 결과, 최종 연구모형의 적합도는 모형의 적합도 기준에 부합하는 것으로 나타났다. 둘째, 경로모형을 살펴본 결과 교사 리더십은 교사 효능감, 팀-구성원의 교환관계(TMX), 학교조직효과성에 유의한 정적 영향을 미치며, 교사 효능감, 팀-구성원의 교환관계 (TMX)는 학교조직효과성에 유의한 정적 영향을 미치는 것으로 나타났다. 셋째, 교사 리더십이 학교조직 효과성에 직접적으로 미치는 영향보다는 교사 효능감과 팀-구성원의 교환관계(TMX)를 매개로 하여 간접적인 영향을 더 많이 주는 것으로 나타났다. 따라서 교사 리더십이 학교조직효과성에 미치는 영향에 있어 교사 효능감과 팀-구성원의 교환관계(TMX)가 긍정적인 매개변인으로서의 역할을 하고 있는 것으로 밝혀 졌으며, 그 중에서 팀-구성원의 교환관계(TMX)의 영향력이 더 큰 것으로 나타났다.

The purpose of this study is to examine the relationship among teacher leadership, teacher efficacy, team-member exchange(TMX), and school organizational effectiveness. The study verified the hypothetical path model, and analyzed the direct and indirect effects of teacher leadership, teacher efficacy, and team-member exchange(TMX) on school organizational effectiveness. The subjects of the study are 972 elementary and secondary school teachers. In order to verify hypothesized model fit and the effects of the variables of the model, structural equation model was applied using maximum likelihood method. The results of the path analysis show that teacher leadership affects teacher efficacy, team-member exchange(TMX), school organizational effectiveness positively, and teacher efficacy and team-member exchange(TMX) also affect school organizational effectiveness positively. The results also show that teacher efficacy and team-member exchange(TMX) serve as positive mediators to the effects of teacher leadership on school organizational effectiveness, and the indirect effect of teacher leadership on school organizational effectiveness is stronger than the direct effect.
