본 연구에서는 자녀가 있는 직장여성 260명을 대상으로 생애주기 단계에 따라 다중역할로 인한 부 정적·긍정적 효과의 하위요인에 차이가 나타나는지를 살펴보고, 각 하위요인별로 진로포부에 미치는 영향력을 비교하고자 하였다. 생애주기 단계를 첫째 자녀의 나이를 기준으로 미취학 자녀 집단, 초등학생 자녀 집단, 중·고등학생 자녀 집단으로 분류하고, 각 단계에 따라 다중역할로 인한 부정 적·긍정적 효과에 평균차가 나타나는지를 살펴본 결과, 부정적 효과에서는 소진 및 과부하와 가족- 일 갈등, 부정적 효과 총점에서, 긍정적 효과에서는 다중역할 효능감과 일-가족 이점에서 차이가 나타났다. 회귀분석을 실시하여 다중역할로 인한 부정적·긍정적 효과가 진로포부에 미치는 영향력을 비교한 결과, 부정적 효과의 하위요인들 중 전업주부와의 교류 갈등은 학령기 자녀를 둔 집단에서 유의미했으며, 일-가족 물리적 갈등은 초등학생 자녀 집단에서, 일-가족 심리적 갈등은 미취학 자녀 집단에서 유의미한 요인이었고, 긍정적 효과에서는 일-가족 이점만이 모든 생애주기 단계에서 유의미한 요인으로 나타났다. 이러한 결과를 바탕으로 유자녀 직장여성의 다중역할로 인한 부정적·긍정적 효과 이해와 진로포부와의 관계에 대한 함의 및 후속연구를 위한 제안 등을 논의하였다.
The purpose of this study was to examine the differences among life-cycle stages in negative and positive effects of multiple roles, and to investigate the relationship between negative and positive effects of multiple roles and career aspirations. A total of 260 employed mothers participated in the study. The subjects of this study were divided into three groups according to life-cycle stage based on the age of first child: employed mothers with preschool children, employed mothers with elementary-school-aged children, employed mothers with middle/high-school-aged adolescents. As the result of MANOVA, significant differences among life-cycle stages were found in burnout and overload, family-to-work conflict, total score of negative effects, multiple-role self-efficacy, work-to-family gains. As the result of regression analysis, for negative effects of multiple roles, there were differences according to life-cycle stages. Discomfort in relationships with homemakers had a significant effect on career aspirations, for employed mothers with school-aged children. For females with preschool children, work-to-family psychological conflict was statistically significant and for females with elementary-school-aged children, work-to-family physical conflict was significant. For positive effects of multiple roles, only work-to-family gains had a significant effect on career aspirations at each life-cycle stage. Finally, the implications and limitations of these findings and recommendable topics for further study were discussed.
