이 연구는 특수교사의 직무스트레스가 직무만족에 미치는 영향을 살펴보고, 특수교사의 직무스트레스와 직무만족의 관계에서 회복탄력성의 매개효과를 검증하는데 그 목적이 있다. 이를 위해 특수교사들이 주로 이용하는 커뮤니티인‘손오공의 특수교육’에서 온라인 설문조사 하였으며 연구대상은 194명이다. 연구문제는 다음과 같다. 특수교사의 직무스트레스가 회복탄력성, 직무만족에 미치는 영향은 어떠한가? 특수교사의 직무스트레스와 직무만족 간의 관계에서 회복탄력성은 매개효과를 가지는가? 연구목적에 따른 연구결과는 다음과 같다. 첫째, 특수교사의 직무스트레스는 회복탄력성과 직무만족과 부적(-)상관관계를 보이는 것으로 나타났다. 직무스트레스의 하위요인인 학생행동, 교사 상호간의 관계는 직무만족과 회복탄력성에 모두 영향을 미치는 요인이며, 교사 자신의 내적갈등이 심할수록 회복탄력성이 낮아지는 것으로 나타났다. 둘째, 직무스트레스가 회복탄력성을 부분 매개하여 직무만족에 영향을 주는 매개효과가 있음이 검증되었다. 마지막으로 특수교사의 직무스트레스를 줄이고 회복탄력성과 직무만족을 향상시키기 위한 논의와 후속 연구를 위한 제언을 하였다.

The purpose of this research is to look into the effect of job stress on job satisfaction of special teachers, and verifies the effect of mediating effect of resiliency between job stress and job satisfaction. For this reason, 194 subjects were selected from “Sonogong Special Education” online community at random. Following are the research questions. Is there any effect of special teachers’ job stress on resilience and job satisfaction? In correlation of job stress and job satisfaction of special teachers, do resilience have any mediating effect? The results of the study are as follows. First, it is revealed that job stress has negative relationship between resilience and job satisfaction. Student behavior and relationship between teachers are sub-factors of job stress which have effects on both job satisfaction and resilience, and higher the internal conflict of a teacher, the lower the resilience. Second, it is verified that job stress partially mediates on resilience effecting on job satisfaction overall. Lastly, discussion and suggestion to decrease the level of job stress and increase resilience and job satisfaction has been made.
