본 연구에서는 개념도 연구법을 활용하여 정신건강전문가들이 지각하는 소진 회복의 징후와 소진 회복을 촉진시키는 요인이 무엇인지 알아보았다. 이를 위해 전일제로 근무하며 소진과 회복을 경험했던 정신건강전문가 12명을 대상으로 초점 질문지를 실시하였고, 그 결과, 회복 징후에 대한 69개의 핵심 문장과 회복 촉진 요인에 대한 45개의 핵심 문장이 도출되었다. 또한 초점 질문지에 응답한 6명의 정신건강전문가를 포함한 11명의 정신건강전문가들로 하여금 도출된 핵심 문장을 유사한 것끼리 분류하고 그 중요도와 효과성을 평정하도록 하였다. 수집한 자료를 다차원 척도법과 군집 분석을 통해 분석한 결과, 소진 회복의 징후는 ‘임상 현장에서 열정과 기능이 회복됨’, ‘직장 내에서 마음이 편안해지고 동료와의 관계가 향상됨’, ‘업무에 대해 긍정적으로 받아들이고 적극적으로 임하게 됨’, ‘신체적 에너지가 생김’, ‘자신에 대한 긍지와 표현’, ‘부정적인 감정에서 벗어나 일상에서 안정과 즐거움을 찾음’ 등 6개의 군집이 나타났다. 그리고 소진 회복의 촉진 요인과 관련해서는 ‘경험의 의미재구성 및 내적성장을 위해 노력하기’, ‘업무와의 적절한 거리두기’, ‘나를 위한 시간 갖기’, ‘사회적 지지를 추구하고 경험하기’, ‘조직 내에서 소통하고 조율하기’라는 5개의 군집이 확인되었다. 본 연구의 결과는 소진 회복의 개념을 구체화하고 회복을 촉진시키는 개입 방안을 마련하는데 시사점을 제시해 줄 것으로 기대된다.
Using a concept mapping approach, the purpose of this study was to explore signs of burnout recovery and factors that facilitate recovery among mental health professionals. A total of 12 mental health professionals who experienced both burnout and recovery completed a questionnaire, and 69 main statements regarding signs of recovery and 45 main statements regarding facilitating factor for recovery were obtained. In addition, 11 mental health professionals (including 6 professionals who responded to the questionnaire) sorted the main statements by similarity and rated in terms of the importance and effectiveness. The results of multidimensional scaling and hierarchical cluster analysis yielded six clusters, including ‘recovery of passion and functions in clinical settings’, ‘increased comfort and improved relationships with colleagues at work’, ‘positive and proactive attitudes toward work,’ ‘regained physical energy’, ‘self-appreciation and self-expression’, and ‘decreased negative affect and increased stability and enjoyment in everyday life’ as signs of recovery. In addition, with regards to facilitating factors for recovery, five clusters of ‘meaning-making experience and efforts for internal growth’, ‘keeping appropriate distance from work’, ‘taking time for myself’, ‘seeking and experiencing social support,’, and ‘communicating and negotiating at work’ emerged. The findings of this study are expected to contribute to developing a more refined definition of burnout recovery and have implications for developing intervention strategies to facilitate the recovery process.
