본 연구는 육군 부사관을 대상으로 군의 특수성이 반영된 리더십 역량 측정도구를 개발하고 타당화 하고자 하였다. 부사관, 장교, 병사들로부터 얻은 자유반응 설문을 통해 예비문항을 개발하고 전문가의 내용타당도 검증을 거쳐 문항을 선정하였다. 이렇게 구성된 척도를 사용하여 수도권 부대에서 부사관과 병사들을 대상으로 예비연구와 본 연구를 실시하였다. 문항분석 및 탐색적 요인분석 과정을 거쳐 요인을 추출하였고, 이를 통해 얻어진 요인구조에 대해 확인적 다층요인분석을 수행하였다 (TLI= .929, CFI= .936, RMSEA= .066, SRMR= .048). 그 결과 23문항으로 구성된 육군 부사관 리더십 역량 척도에서는 관계형성(10문항), 주특기전문성(4문항), 충성심(4문항), 상황대처능력(5문항)의 4요인이 확인되었다. 4개 하위요인은 전체 분산의 69.94%를 설명하였다. 리더십 역량 척도 전체의 내적 일치도 (α)는 .94, 4개 하위요인의 (α)는 .76에서 .94 사이로 나타났다. 본 척도와 주도성(r= .738, p< .01), 군 생활 만족(r= .571, p< .01)과의 상관분석을 통해 구인타당도를 확인하였다. 본 설문 실시 18주 후에 병사 55명에게 설문을 다시 실시하여 얻은 검사-재검사 신뢰도는 .75였다. 마지막으로 본 연구의 의의와 제한점을 논의하였다.
The purpose of this study was to develop and validate Army Noncommissioned Officer Leadership Competency Scale which reflects the distinctive characteristics of the Army. Preliminary questions were developed through a free-response questionnaire administered with Noncommissioned Officers, Commissioned Officers and soldiers, and questions are confirmed through expert verification on validity of the contents. Using the constructed scale, the preliminary and main surveys were conducted by Noncommissioned Officers and soldiers mainly the capital areas. Factors were derived from analysis of the questions and exploratory factor analysis, followed by confirmative multi-level factor analysis of the resulting factor structure and validation(TLI= .929, CFI= .936, RMSEA= .066, SRMR= .048). As a result, four factors of 23 items were obtained such as, Relationship Building(10 items), Speciality Expertise(4 items), Loyalty (4 items) and Coping Skills(5 items). The four sub-factors accounted for 69.94% of the variance. Internal consistency Cronbach's(α) for a Scale for Leadership Competency was .94 and for the four sub-factors was between .76 and .94. The correlation among this scale, proactive personality(r=.738. p< .01) and military life satisfaction(r=.571. p< .01) showed the construct validity. Also, The test-retest reliability obtained by conducting the questionnaire again to 55 soldiers after 18 weeks of this survey was .75. Finally, the implications and limitations of this study were discussed.
