이 연구는 사회복지사의 소진을 심화하는 요인으로서 역할갈등에 주목하여 사회복지사의 역할 불일치를 초래하는 원인과 현상이 어떤 맥락에서 발생하는지 분석하였다. 이를 위해 1990년 12월부터 2016년 12월까지 8개 신문의 ‘사회복지사’에 관련된 언론기사를 기초데이터로 하여 네트워크분석을 실시하였다. 분석결과, 사회복지사의 역할갈등은 업무환경, 외부충격, 물리적 보상, 사회적지지 및 평가영역의 갈등으로 유형화되었다. 즉, 사회복지사의 과업환경의 열악성에 대한 조직적 차원의 대응책, 사회복지 업무수행에 있어서의 안전장치의 필요, 사회복지사의 처우개선, 그리고 전문가로서의 사회적 인식 및 업무에 대한 지지 등 사회복지사의 역할갈등을 감소시키기 위한 조직적 대응이 필요함을 제언하였다.

This paper aims to put an emphasis on role conflict as one of the most important factors triggering social worker’s burnout and tries to classify role conflicts in details. To do that, it conducts network analysis using primary data on the articles at 8 major newspapers from December in 1990 to December in 2016. According to analytic results, role conflicts for social workers are classified into the following five categories: (1) working environments, (2) external shocks, (3) physical compensations, (4) social supports and evaluation. At the end, the paper suggests several solutions at the organizational level in order to reduce role conflicts for social workers. First, better working environments should be provided to them. Second, safer devices are necessary for delivering social welfare services to clients. Besides, proper actions should be taken for better treatments, better perceptions of social workers, and social supports for their job and performance.
